摘要
职教师资队伍制度改革带来了职教新教师群体结构的根本性变化,新教师群体来源构成的混合性、个体起始能力的差异化以及专业发展需求的个性化给新教师入职培养带来了新挑战。需求分析是培训实施的起点,根据OTP需求分析模型,从组织、工作任务、人员三个层次分析了当前职业院校实施新教师入职培养的系统性需求,同时针对现有培养与发展需求的低适配问题,提出了新教师入职培养的优化策略:以新教师入职培养制度建设支撑学校组织战略发展;以“组织—人际”间的双维协作构建两个培养共同体;对标新教师工作要求和个体发展需求设计入职培养方案;将入职培养从短周期课程化培训转向长周期系统性培养;实施过程性、增值性评价的新教师培养评价;以入职培养驱动新教师专业发展的自我反思。
The reform of the vocational teaching staff system has brought about fundamental changes in the group structure of new teachers in vocational education. The mix of sources of new teachers, the differentiation of individual starting abilities, and the individualization of professional development needs have brought new challenges to the orientation training. Demand analysis is the starting point of training implementation. According to the OTP demand analysis model, the systematic needs of the current vocational colleges to implement orientation training are analyzed from the three levels of organization, work tasks and personnel. In order to solve the problem of low adaptation, an optimization strategy for new teachers’ orientation training is proposed: support the development of the school’s organizational strategy with the construction of the new teacher’s training system;build two training communities with“organizationinterpersonal”two-dimensional collaboration;design an orientation training program based on the job requirements and individual development needs of new teachers;shift training from short-cycle curriculum training to long-term systematic training;implement orientation training evaluation of procedural and value-added evaluation;drive self-reflection of new teachers’ professional development by orientation training.
