西方教师领导力发展的实践模式、理论模型及对我国的启示 被引量:7

The Practical Modes and Theoretical Models of Western Teacher Leadership Development and Its Implicaations to China

摘要 西方教师领导力研究逐渐由基础理论研究向实践应用研究拓展,探索教师领导力的生成与发展成为新的研究趋势。通过考察西方教师领导力发展的相关研究发现:西方教师领导力发展存在三种实践模式-领导角色实践模式、领导能力实践模式和领导生态实践模式;两种阐释教师领导力发展过程和机制的理论模型,即"生态模型"和"分析模型"。西方教师领导力发展的三类实践模式并非对立关系,领导角色的赋予可以提升教师的领导能力,构建良好的学校领导结构;领导能力的发展也有助于教师获得领导角色,形成领导生态;领导生态的发展也有助于教师领导能力和领导角色的双重发展,西方领导力发展模式存在着由传统的领导角色模式、领导能力模式向领导生态模式发展的趋势。解释教师领导力发展的"生态模型"和"分析模型"分别是按照归纳思维和演绎思维建构的,但它们的共同点都表明,教师领导力发展是一项系统工程,牵涉学校的组织结构、人际关系、领导实践等各个方面,其中学校领导者尤其是校长发挥着关键作用。通过分析西方实践模式和理论模型的主体思想与内容,对我国开发多样化的教师领导力发展的实践模式,建构本土化的领导力发展模型,利用评价和反馈机制促进教师领导力发展等具有重要的经验启示。 The research on teacher leadership in the west has gradually expanded from basic theoretical research to practical application research,and exploring the generation and development of teacher leadership has become a new research trend.By investigating the related research on the development of teacher leadership in the west,it is found that there are three practical modes in the development of teacher leadership in the west,the leadership role mode,leadership ability mode and leadership ecological mode.It also found two theoretical models to explain the process and mechanism of teacher leadership development,namely‘ecological model’and‘analytical model’.The three practical models of western teacher leadership development are not antagonistic,and the giving of leadership role can improve teachers’leadership ability and build a good school leadership structure;The development of leadership ability is also helpful for teachers to obtain leadership role and form leadership ecology;The development of leadership ecology also contributes to the dual development of teachers’leadership ability and leadership role.The western leadership development model has a tendency from traditional leadership role model and leadership ability model to leadership ecological model.The"ecological model"and"analytical model"to explain the development of teachers’leadership are constructed according to inductive thinking and deductive thinking,respectively,but they all have in common that the development of teachers’leadership is a systematic project,involving various aspects such as school organizational structure,interpersonal relationship and leadership practice,among which school leaders,especially principals,play a key role.By analyzing the main ideas and contents of western practical modes and theoretical models,it has important experience and enlightenment for China to develop diversified practical modes of teacher leadership development,construct localized leadership development models,and promote teacher leadership development by using evaluation and feedback mechanisms.
