摘要
跨国企业归任员工在国外获得的隐性知识有助于提高企业的竞争优势。但是,跨国企业常常忽视归任员工知识的价值,也缺乏有效转移这些知识的机制。在分析归任员工知识特点的基础上,结合沟通理论与知识创造理论构建影响归任员工知识转移过程的关键因素模型,并对这些因素与知识转移之间的关系进行论证,提出相应的命题。文章有助于跨国企业对归任员工知识转移的理解,同时也为相关的实证研究奠定理论基础。
Repatriates of multinational enterprises (MNEs) usually acquire large amount of tacit knowledge during their international assignments. Utilization of the repatriates' knowledge can facilitate the enhancement of MNEs' competitive advantage. However, MNEs often overlook the value of the repatriates' knowledge and know very little about the characteristics of the knowledge transfer process. As a result, the repatriates' knowledge cannot be fully employed in their headquar ters. The paper has analyzes the characteristics of repatriates' knowledge and constructs the model of key factors influen- cing the repatriate knowledge transfer based on the communication and knowledge creation theories. It also examines the correlation between these factors and knowledge transfer, which constitutes the corresponding propositions. MNES repatriates' knowledge transfer is elaborated systematically in the paper which lays a theoretical foundation for future empirical studies.
