三级甲等综合医院护理人员工作场所欺凌现状及其与工作倦怠、专业生活品质和离职意愿的相关分析 被引量:2

Current situation of workplace bullying among nursing staff in grade-A tertiary general hospitals and its correlation with job burnout,professional quality of life and turnover intention

摘要 目的 了解海口地区4家三级甲等综合医院护理人员工作场所欺凌的现状及与其工作倦怠、专业生活品质(professional quality of life,ProQOL)和离职意愿的相关性,为研究工作场所欺凌的负面影响提供参考依据。方法 2021年6—12月,采用方便抽样及系统抽样相结合的方法,选取海口地区4家三级甲等综合医院356名护理人员作为调查对象。采用自行设计的一般资料调查表收集护理人员的基本情况,分别采用负性行为问卷、工作倦怠量表、ProQOL量表和Lawler量表调查护理人员的工作场所欺凌、工作倦怠、ProQOL和离职意愿情况,并对数据进行分析。结果 海口地区4家三级甲等综合医院护理人员工作场所欺凌得分为(39.61±17.02)分,在过去6个月中遭受工作场所欺凌的护理人员135人(37.92%)。工作场所欺凌行为、ProQOL在工作年限、排班情况、工作满意度方面比较,差异均有统计学意义(均P<0.05);工作倦怠、离职意愿在工作年限、工作职位、排班情况、工作满意度方面比较,差异均有统计学意义(均P<0.05)。工作场所欺凌中的各个维度得分及总分与ProQOL、离职意愿的各个维度得分及总分均存在相关(均P<0.05);除工作场所欺凌中的工作相关欺凌得分与工作倦怠中的低成就感得分无相关性外(P>0.05),工作场所欺凌各个维度得分及总分与工作倦怠中的其他维度得分及总分均呈正相关(均P<0.05)。工作场所欺凌对工作倦怠、ProQOL及离职意愿均有影响(均P<0.05)。结论 海口地区4家三级甲等综合医院护理人员感知工作场所欺凌的得分偏高,医院管理部门应当予以重视,采取有效防范措施和针对性教育,减少工作场所欺凌的发生和创造安全健康的工作环境,从而有利于降低护理人员的工作倦怠情况和离职意愿并提高护理人员的ProQOL水平。 Objective To investigate the Current situation of workplace bullying among nursing staff in four grade-A tertiary general hospitals in Haikou area and its correlation with job burnout,professional quality of life(ProQOL) and turnover intention,provide a theoretical basis for studying the negative impact of workplace bullying.Methods From June to December 2021,the combination of convenience sampling and systematic sampling method was used to select 356 nursers in four grade-A tertiary general hospitals in Haikou area as the investigation objects.The self-designed general information questionnaire was used to collect basic information of nursing staff.The negative behavior questionnaire,job burnout scale,ProQOL scale and Lawler scale were used to investigate the situation of workplace bullying,job burnout,ProQOL and turnover intention.And the data were analyzed.Results The score of workplace bullying among nursing staff in four grade-A tertiary general hospitals in Haikou area was(39.61 ±17.02)points,and 135(37.92%) nursers suffered from workplace bullying in the past six months.There were statistically significant differences in the workplace bullying and ProQOL among groups in different years of experience,type of scheduling,and job satisfaction(all P<0.05).There were statistically significant differences in the job burnout and turnover intention among groups in different years of experience,position,type of scheduling,and job satisfaction(all P<0.05).The dimension score and the total score of workplace bullying were positively or negatively correlated with the dimension score and the total score of ProQOL and turnover intention(all P <0.05).Except for the the score of job-related bullying in workplace bullying was not correlated with the score of low sense of accomplishment in job burnout(P>0.05),the dimension score and the total score of workplace bullying were positively positively correlated with other dimensions score and total score of job burnout(all P<0.05).The workplace bullying had a effect on job burnout,ProQOL and turnover intention(all P<0.05).Conclusion The score of perceived workplace bullying among nursing staff in four grade-A tertiary general hospitals in Haikou area is relatively high,and the hospital administrative departments should pay attention to it,and carry out the effective preventive measures and targeted education,to reduce workplace bullying and create a safe and healthy work environment,so as to reduce the nurses’ job burnout and turnover intention,and improve the level of ProQOL.
