教练型领导对员工创新行为的影响:差错管理氛围的跨层次效应 被引量:14

Research on the Relationship between Coaching Leadership and Employee Innovative Behavior: Multilevel Role of Error Management Climate

摘要 教练型领导挑战了传统的以领导为中心的管理风格,是领导行为研究领域的最新热点问题。教练型领导将自身定位为"教练"而不是"老板",把培养下属、促进下属知识和技能的提升作为领导的重要职能。通过对92位领导和588位员工有效配对样本的统计分析发现:教练型领导对员工创新行为产生正向影响,差错管理氛围和心理资本在它们两者间起部分中介作用;差错管理氛围在心理资本与员工创新行为关系间起到跨层次的调节作用,即差错管理氛围越高,心理资本对员工创新行为的正向影响越强。结果表明,考虑差错管理氛围和心理资本2个因素,可以更好地揭示出教练型领导对员工创新行为的影响机理,也符合个体行为是多层次因素共同作用结果的特征。 Coaching leadership challenges the traditional leader-centered leadership and has become one of the latest hotspots in leadership research. Coaching leadership positions himself as a coach rather than a boss. It is an important function of coaching leadership to develop subordinates and promote their knowledge and skills Based on statistical analysis of the paired samples of 92 leaders and 588 employees, this study finds coaching leadership is positively related to employee innovative tal play partial mediating role between them; error behavior; error management climate and psychological capi- management climate positively moderates the relationship between psychological capital and employee innovative behavior in such a way that the relationship is stronger for individuals higher than lower in error management climate. The study takes error management climate and psychological capital as two important factors in order to better explain the influence mechanism of coaching leadership on employee innovative behavior. The conclusions also show that individual behavior is the result of the interaction of multilevel factors.
