摘要
本文基于创新过程投入视角探讨上级发展性反馈影响员工主动创新行为的作用机制与边界条件。249份员工样本的分析结果显示:创新过程投入在上级发展性反馈与员工主动创新行为之间起完全中介作用;领导创新期望正向调节上级发展性反馈与创新过程投入之间的关系;上级发展性反馈借助创新过程投入间接作用员工主动创新,并且上述关系在领导创新期望高时显著。实践启示是:组织应关注并提升管理者的发展性反馈认知与技能;管理者需要对员工的问题识别、信息处理等创新过程投入给予支持;管理者在反馈中需要管理自身的创新期望力。
From the perspective of creative process engagement, the study discusses the underlying mechanism and boundary conditions of the effect of supervisor developmental feedback on employees' proactive innovation behavior. Thus, the study conducted a questionnaire survey of 249 employees in the enterprise. First of all, the research results showed that creative process engagement fully mediated the relationship between supervisor developmental feedback and employees' proactive innovation behavior. Secondly, in the relationship between supervisor developmental feedback and creative process engagement, leader creativity expectations had a positive moderating effect. Finally, supervisor developmental feedback indirectly affected employees' proactive innovation behavior through creative process engagement, and specifically, the indirect relationship was found to be significant when leader creativity expectations were high. The practical enlightenment is that the organizations should focus on and improve the managers' cognition and skills of developmental feedback, managers need to support the creative process engagement of subordinates, such as problem identification and information processing, and managers need to manage their own creativity expectations in feedback.
