摘要
目的了解深圳市某医院医务人员的工作满意度、组织承诺状况以及离职意愿 ,同时探讨可能对这三个方面有影响的因素以及三者之间的相互关系。方法对在深圳市某医院工作的医务人员 12 7人 ,采用明尼苏达满意问卷 (MSQ)、组织承诺量表 (OCQ )、离职意愿量表来进行调查。结果医务人员在工作的满意度、组织承诺、离职意愿方面三者之间存在不同程度的相互影响 ,其中工作满意度与组织承诺之间存在密切的正相关 ,离职意愿与工作满意度及组织承诺存在显著的负相关 ;而医务人员对薪酬的期望水平对这三方面都有影响。结论医务人员对工作的满意程度有赖于其内在满意和外在满意感的获得 ,与医务人员对组织的承诺呈正相关 ,与离职意愿呈负相关 ;医务人员对组织的承诺与离职意愿呈显著的负相关 ;医务人员对薪酬的期望水平与离职意愿呈正相关 (P <0 .0 5 )。因此医院的管理者应重视提高在职医务人员对工作的满意程度 ,增强组织凝聚力 ,降低离职率 ,提高医院管理的效率。
ObjectiveTo study the medical workers' job satisfaction, organization commitment and turnover intention and their relationship, the factors impact the three aspects in one of Shenzhen hospital. MethodUse MSQ, OCQ and self-made turnover intention questionnaires to find what is the situation. ResultsDespite there were no significant differences between the groups of age, sex, profession, marital status and degree on the studied three aspects,there were significant differences among some concrete questions.There are also significant correlation between the three aspects,and the salary expectation has a great influence on these aspects. ComclusionMedical workers'job satisfaction can affect their organization commitment and their turnover intention, the salary expectation can affect all of them.So the managers of a hospital should pay much attention to their employees' requirements in order to improve their satisfactory feeling thus increase their organization commitment and reduce the rate of leaving. Increasing employees' salary may attain these purposes.
