摘要
知识分享作为知识管理的重要一环,对于组织创新、学习和绩效的提高都起着至关重要的作用。本文以来自15家IT企业的357名研发人员为对象,考察了领导—成员交换关系质量、信任和知识分享三者间的关系,并探讨信任在其中的角色。结果表明:高质量的领导—成员交换关系对个体的情感信任和认知信任都有显著的促进作用,也会增加个体的知识分享行为;在这一关系中,信任起到了部分的中介效应。
Knowledge sharing is recognized as one of the most critical components of knowledge management. Successful and effi cient knowledge sharing could directly facilitate knowledge creation and so help a fi rm to maintain its competitive advantage. In this study, 357 R&D employees from 15 IT fi rms were investigated with LMX-7 scale, Affect- and cognitionbased trust scale, and Knowledge-sharing scale. Results showed that LMX was positively related to both affective trust and cognitive trust, which, in turn, were both positively related to knowledge sharing. And also, trust partly mediated the effect of LMX on knowledge sharing behaviors.
